How we helped a fast-growing accountancy and advisory business strengthen its management structure, securing two Client Managers from just three shortlisted candidates.
Following growth of more than 300% in a single year, a specialist accountancy and advisory firm supporting technology startups and scale-ups needed to expand its client management capability. With demand increasing rapidly, the business created two new Client Manager positions to protect service quality and support further growth. Drawing on an established client relationship and targeted candidate screening, Talentedge secured both appointments from just three CVs.
Our client, a specialist accountancy and advisory practice supporting technology startups, scale-ups and SMEs, had experienced exceptional growth.
With approximately 15 employees in the UK and 40 globally, the business had expanded by more than 300% in just 12 months.
However, increasing client demand was placing pressure on its existing management structure.
The firm needed to create two Client Manager positions, each responsible for a portfolio of approximately 80–90 clients and the supervision of three to four junior and semi-senior accountants.
These were newly created roles rather than replacement appointments, reflecting the need to build additional management capability as the business scaled.
The challenge presented several risks:
The business had demonstrated its ability to generate demand. The next priority was ensuring its management structure could support continued growth.
Having developed a longstanding relationship with the client, Talentedge understood the firm’s growth ambitions, working environment and commitment to client service.
The brief required more than technically capable accountants. The successful candidates needed to combine strong practice experience with client management, team leadership and commercial judgement.
Our approach focused on three priorities:
The breadth of the requirements meant that a conventional, volume-led recruitment process was unlikely to deliver the most effective outcome.
Instead, Talentedge focused on identifying candidates who could meet the technical requirements while also taking responsibility for client relationships and developing teams.
Following extensive market screening, we presented just three carefully qualified candidates.
Two were successfully appointed.
Both appointments were secured in September, with start dates agreed for November and December.
The result was a focused recruitment process in which two-thirds of the candidates presented secured appointments.
The two appointments provided the business with the additional management capability it needed to support an expanding client base.
Each new Client Manager was recruited to take responsibility for approximately 80–90 client relationships, alongside managing a team of three to four accountants.
The outcomes included:
The appointments were designed to help the firm maintain service standards while giving its teams the management support needed to handle increasing demand.
Importantly, the business was investing in the structure required to support growth, rather than simply increasing the number of people delivering day-to-day accounting work.
The longer-term effects on client retention, revenue and operational performance have not yet been quantified.
Rapid growth creates opportunity, but it also exposes the limitations of existing organisational structures.
For professional services businesses, increasing client numbers doesn’t simply mean more work. It creates greater demands on management, quality control, client relationships and the development of less experienced employees.
Adding junior resource may increase delivery capacity, but it doesn’t necessarily provide the leadership and oversight needed to manage a growing client base.
This case demonstrates the importance of recognising when a business needs an additional management layer.
By appointing two experienced Client Managers, the firm invested in the capability required to support its existing teams and accommodate further expansion.
It also illustrates the value of a focused recruitment approach. Rather than presenting large numbers of candidates, Talentedge used its understanding of the business and specialist market knowledge to identify three individuals who closely matched the requirements.
Talentedge helps growing businesses build the teams and management structures needed to support expansion, combining targeted recruitment with an understanding of the capabilities required at each stage of growth.
When should a growing business recruit additional managers?
Businesses should consider adding management capacity when increasing workloads, larger teams or expanding client responsibilities begin to stretch existing leaders. Introducing experienced managers can provide additional oversight and support more sustainable growth.
How can accountancy practices scale without compromising client service?
Scaling successfully requires a balance between delivery capacity and management capability. Alongside recruiting additional accountants, firms may need experienced client managers who can oversee portfolios, supervise teams and maintain consistent service standards.
Why is targeted recruitment effective when building management teams?
Targeted recruitment focuses on identifying candidates who meet the specific technical, leadership and commercial requirements of a position. This can reduce the number of interviews required while improving the relevance of the candidates presented.
